Everyone is talking about what AI can do in recruitment.

We want to talk about what it can't.

AI can screen a thousand resumes in seconds.

It can rank candidates by keyword match.

It can schedule interviews, send follow ups, and generate job descriptions in minutes.

We use it too. It's useful.

But here's what we've learned after nearly two decades of placing talent across some of Canada's largest organizations.

The moment that actually changes everything in a hiring process has never once been a data point.

It's the pause. The one that happens when a hiring manager stops mid-conversation and says,

"There's something about this person."

AI didn't find that.

A keyword didn't surface it.

A ranking algorithm didn't predict it.

A human who had spent years learning how to read people recognized it.

That's not intuition. That's expertise.

The best recruiters we know aren't threatened by AI.

They know exactly where it ends and where their judgment begins.

AI will tell you who matches the brief.

It won't tell you who will walk into a struggling team and quietly make everyone better.

It won't tell you which candidate is three months away from being exactly what you need if someone just invests in them now.

It won't tell you when a client's brief is actually describing the wrong problem.

Those are human calls.

They always will be.

We're not anti-AI.

We're pro-judgment.

Pro-relationship.

Pro-knowing the difference between a match on paper and a hire that actually works.

That's what we bring to every search.

And no algorithm is replacing it anytime soon.

The role had been open for five months.

Not because they weren't trying.

They'd worked with two other firms.

Posted on every major job board.

Reviewed hundreds of applications.

Five months.

No hire.

By the time they called us the hiring manager was exhausted.

Not frustrated. Not angry.

Just tired in that specific way that comes from doing the same thing over and over and getting nowhere.

She got on a call with us and said something we don't forget easily.

"I've stopped believing this person actually exists."

We've heard versions of this before. It usually means one of two things.

Either the brief is chasing a unicorn.

Or the search has been looking in exactly the wrong places.

In her case, it was both.

The brief had been written by a committee six months before the role was actually needed.

By the time they were hiring the role had quietly evolved into something different.

Nobody had updated the brief.

So every candidate was being screened against a job that no longer existed.

We spent the first meeting not talking about candidates at all.

Just rebuilding the brief. Together. From scratch.

What does this person actually need to do in their first thirty days?

What does success look like at six months?

What does the team need from them that isn't written anywhere?

Three weeks later she had her hire.

Not because we had a bigger database.

Not because we moved faster.

Because we stopped searching for the wrong person really efficiently.

She emailed us after the offer was signed.

"I can't believe it took rewriting a document to find the right human."

Sometimes it does. That's why we always start with the right questions.

Recruiters can't find good candidates. Candidates can't get found by recruiters. Both sides are right.

The gap isn't a talent shortage. It's a visibility problem. Great candidates and great recruiters are operating in different spaces, using different search methods, showing up in different ways.

This week's newsletter explores why the gap exists and what both sides can actually do to close it.

For candidates frustrated they're not being found, and recruiters struggling to find quality people, this breaks down exactly what's happening and how to fix it.

Read the full breakdown in this week's newsletter: https://www.linkedin.com/feed/update/urn:li:activity:7475608166609874944

Are you experiencing this gap? How are you bridging it?

She'd been turned down for the same type of role four times.

Not because she lacked the skills.

Because every time, the feedback was some version of "We went with someone with more direct industry experience."

She was a strong systems analyst.

Just not in telecom.

Not yet, anyway.

She came to us frustrated, but not defeated.

"I keep hearing the same thing.

I don't know how to get experience nobody will give me the chance to get."

It's one of the most common walls we see candidates hit.

So we did something different.

Instead of sending her resume to another telecom role hoping the fifth time would be different, We looked at what was actually transferable.

The systems she'd worked in.

The scale she'd operated at.

The kind of problem-solving telecom teams actually needed, even if she'd never used that exact title before.

Then we made the case directly to a hiring manager who trusted us enough to listen. Not "give her a chance."

"Here's exactly why her experience translates, and here's where she'll add value in the first ninety days."

That's a very different conversation.

She got the interview.

Then the second one.

Then the offer.

Six months in, her manager told us she'd already redesigned a process that had been a bottleneck for years.

Industry experience didn't predict that.

Her thinking did.

We see this constantly.

The right person is sometimes one reframed conversation away from the role everyone said they weren't ready for.

That's the part of this job we take seriously.
